While innovation is a key driver of organizational success, it is often contingent upon psychological and social factors that either hinder or promote innovative work behavior (IWB). This study explores the impact of team mindfulness on innovation. Drawing from prior research, it is proposed that team mindfulness fosters innovation by amplifying cognitive flexibility and problem-solving capacity. Moreover, it is hypothesized that team trustworthiness can boost this positive relationship. This study employs a two-wave design, gathering employee-reported and supervisor-reported data from 91 employees across 20 teams in 11 organizations from Spain, spanning a range of industries. A multisource and multilevel modelling approach was employed to analyze both team-level and individual-level IWB from the perspectives of employees and their managers, enabling cross-source and cross-level comparisons. Therefore, two separate analyses were conducted: one at the individual level (N = 91) and one at the team level (n = 20). The results revealed that team mindfulness positively predicted individual IWB, but only from the employee perspective. No direct effect of team mindfulness on team-level IWB was found. Additionally, team trustworthiness did not moderate but rather mediated the relationship between team mindfulness and IWB, suggesting that trust functions as a key mechanism through which mindfulness promotes innovation. These findings highlight the importance of cultivating a mindful and trustworthy team climate to foster innovative behavior. The study contributes to growing research on team-level mindfulness and offers practical insights for organizations seeking to enhance innovation performance.
