This study addresses the underexplored link between leaders' regulatory focus and subordinate voice behavior by integrating Regulatory Focus Theory and Affective Events Theory. While prior research has examined individual and organizational antecedents of voice, little is known about how leaders' motivational orientation shapes subordinates' promotive and prohibitive voice through affective and regulatory pathways. Drawing on a dual path serial mediation framework, this study investigates how leaders' promotion and prevention foci influence subordinate voice via leader affect and subordinate regulatory focus. Data were collected from 250 matched supervisor-subordinate dyads across diverse Turkish organizations using validated measures of work regulatory focus, positive and negative affect, and voice behavior. PROCESS macro model 6 analyses revealed that leaders' promotion focus indirectly enhanced promotive voice through increased positive affect and subordinate promotion focus. Prevention focus predicted prohibitive voice primarily through alignment with subordinates' prevention focus, while the hypothesized affect mediated pathway was only partially supported. Findings advance theoretical understanding of motivational congruence, affective contagion, and relational context in shaping employee voice. Practical implications include designing leadership development programs that foster regulatory alignment and emotional climate conducive to diverse forms of voice, enhancing organizational adaptability and problem prevention.
