This talk will describe the cardinal features of an internal coaching program for physicians at University of Rochester Medicine in Rochester NY, USA. The program has been unusually successful in its results with individuals, institutional uptake, and shifts in institutional culture. It focuses on communication, professionalism, and leadership development. An early pilot study showed the approach distinguishes between physicians with high patient satisfaction scores from those with low. It also received high scores from the physicians for its usefulness. Our coaching program is individualized and involves direct observation and constructive feedback, with a broad and deep systemic approach. After 12 years of increasing success and demand, we worked to describe the essential elements of the program. Working for two years with two senior, accomplished scholars in academic medicine (a psychologist and a physician). Through iterative conversations, we explored the program to make explicit what makes it work well for those within our health center and describe the cardinal features that make it so for others who wish to implement an effective program in their own institution adapted to their own system and context. This talk will articulate the program's systemic approach and cardinal features and place these features in a broader context. We also will describe its benefits to the individual and the institution, the enabling properties of our institutional home, and suggestions for its fit, scalability, and exportability.
