Abstract text:
This session introduces the Performap, an inventive and practice-oriented tool designed to guide the mapping of professional performance and support self-directed development. Structured as a visual diagram, it enables workers to identify, organize, and prioritize performance behaviors, as well as to plan targeted interventions that align contextual demands with personal career aspirations. Grounded in functional analysis of contingencies and enriched by design thinking principles, the tool combines behavioral science with creative problem-solving to place workers at the center of their own developmental processes. The session will describe the potential of this approach by presenting results from a series of workshops conducted with six groups of leaders and non-leaders who applied the Performap to map their performance and design initiatives for career development. In follow-up interviews conducted six months later, participants reported substantial outcomes, including greater clarity in career direction, improved negotiation of organizational support, and more consistent pursuit of professional performance catalysts. These findings highlight how organizational and work psychologists can act as facilitators of self-management, supporting individuals in connecting their performance behaviors to broader organizational goals while maintaining a focus on sustainability and well-being. By integrating design thinking with behavioral analysis, the diagram becomes more than an assessment device: it is a developmental resource that supports workers in managing their performance, negotiating resources, and sustaining growth across contexts. One limitation concerns the diagram's current format, which can restrict portability and compromise the privacy of annotations; for this reason, we recommend adopting a planner-based version that enhances usability and protects confidentiality. Ultimately, the Performap exemplifies how Work and Organizational Psychology can deliver applied and inventive tools that foster autonomy, adaptive capacity, and professional development as an ongoing, co-created process between workers and organizations.
