The global Covid-19 pandemic has changed the onboarding process of many organizations. The research objectives were aiming to determine the factors of a successful virtual onboarding process that lead to a newcomer's overall satisfaction and well-being while decreasing employee turnover. In this research, a qualitative research method was used including semi-structured interviews that were conducted in Portugal, Germany, and the United States to understand this phenomenon. Our findings show that Social Capital, Work Characteristics, Organizational Culture, and the Supporting agents are the main factors for a successful virtual onboarding process. We contribute to knowledge by extending the Organizational Support Theory with institutional and external factors in the context of virtual onboarding in Portugal, Germany, and the United States. We also provide recommendations for organizations to increase the effectiveness of virtual onboarding for new employees.
