Abstract text:
This study utilized a sensemaking lens in understanding the experiences of HR managers and employees as they adopt hybrid work arrangements. We gathered data through semi-structured interviews among eight HR managers and qualitative surveys with 92 employees from varying industries to examine external cues employees and HR managers took notice and made meaning of, as well as the actions taken by HR in facilitating transition to evolving work arrangements. HR's sensemaking highlighted the importance of responsiveness to employees while sustaining stability throughout the change. Results demonstrate how employees noticed HR's presence and support or its absence, however, their sensemaking points to an understanding that HR is also navigating challenges during the transition and a recognition of HR's efforts to take care of employees while helping sustain business operations. Findings may provide helpful guideposts to HR practitioners (e.g. adapting a systems perspective and taking an employee-focused and balanced approach) that are still in the process of transitioning to or resolving challenges related to institutionalizing hybrid work arrangements.
