Abstract text:
For employees with companion animals, telework offers the opportunity to remain close to them, fostering frequent interactions with them. However, research on the impact of work arrangements (flexible versus non-flexible) on well-being indicators remains limited. Grounded in Social Exchange Theory, a conceptual model was developed to explain how and under what circumstances work arrangements influence work engagement and life harmony. It was hypothesized that telework facilitates human-animal interactions, which, in turn, positively influence work engagement and life harmony. Additionally, it was proposed that attitudes toward telework moderate this indirect relationship. To test this model, 238 employees participated in a three-wave study. The findings supported the hypotheses, demonstrating that telework (versus on-site work) positively influences work engagement and life harmony through human-animal interactions. This relationship was moderated by employees' attitudes toward telework, with stronger effects observed among those with positive attitudes (versus negative attitudes). This study highlights the positive impact telework can have for individuals with companion animals, enabling them to work in proximity to their companion animals and alleviating potential concerns about their well-being.
