1183 - THE ANTECEDENTS OF UNETHICAL PRO-ORGANIZATIONAL BEHAVIOR: THE ROLES OF PERSONALITY, INDIVIDUALISM, AND THE BRAZILIAN JEITINHO

Unethical behaviors exploit others for personal or organizational gain. When benefiting a company, they are termed pro-organizational unethical behaviors, often encouraged for competitive advantage. However, research shows that they harm stakeholders, such as customers, highlighting their unethical nature. Studying unethical behavior presents multiple challenges, including the analysis of cultural differences. The objective of this research was to examine the antecedents of unethical pro-organizational behavior. Individual personality variables, such as propensity to trust and extroversion, were considered, as well as the universal cultural dimensions of individualism and collectivism, and the emic dimension of Jeitinho. The concept of Jeitinho was developed in Brazil and reflects a problem-solving mechanism that involves creativity and amiability, often involving deception, cunning, and norm violations to overcome adverse situations and achieve a goal. The concept has two dimensions: Jeitinho simpático involves creativity and amiability to promote positive social interactions, and Jeitinho Malandro, which involves deception and cunning. A sample of 323 Brazilian university students answered the questionnaire. A hierarchical multiple regression analysis indicated that the variables did not explain the variance of unethical pro-organizational behavior, except Jeitinho Simpatico (beta=-.06, p<.01) and Jeitinho Malandro (beta=.25, p<.01) (R2=.11, R2Adj=.08, p<.001). The results indicate that the dimensions of jeitinho have opposite effects on behavior, challenging the notion that this concept is inherently harmful. This study underscores the importance of tailoring explanatory models to the local context to develop effective strategies for mitigating inappropriate behaviors.
